Premise – Due to the changes in new world economic order, the changes in work environment were prominent. Many organizations re-structured themselves to dealt with the sudden changes. Some of them employees were laid off and some of them continued to work with the same pays or with pay-cuts. For the survivals, organizations decided to apply pay-cuts to all employees, by having perception that this may cause less harm. But the result was totally opposite and drastic changes were observed in employees’ behaviors and attitudes.
Answer 1 – Due to the pay cuts, the salary what the employees were getting, was not sufficient to fulfill the employee needs (as per Maslow) such as, Physiological (hunger, thirst, shelter etc.), Safety (protection from ay harm), Social (a send of belonging), Esteem (self-respect) and Self-actualization (individual capabilities and self-fulfillment). Hence, the organization was not able to provide many satisfying ingredients for employees to stay motivated in the difficult times. If we see Equity theory, which says the employees observe the outcomes from the job situation with respect to the individual inputs and their comparisons with others at work. Thus, employees expect (Expectancy theory) rewards to have equal opportunities and get motivated to fulfill personal goals. Hence, Organizations should have recognized individuals differently, matching individuals to the proper jobs, offering challenging goals to the employees to stay focused, encouraging participation from the employees, linking rewards to the performance, always check on equity and money matters.
Answer 2 – Supervisors should be aware of the cultural differences, have designed motivating jobs with correct job design by considering skill varieties, enrich the existing jobs , should have encouraged ‘pay-for-performances’ programs, should have given special attention to the minimum wage employees, should have looked into work-life balance programs (flexi-timings), should have introduced employee stock ownership plans for better performances.
