Question

Jack Johnson has been an employee of ABC Inc. for the past 4 years.   During that time he has been passed over for promotion on two separate occasions. Rochelle, Jack's manager, believes Jack is not performing his current job at full capacity. She attempts to motivate Jack by promising that in return for improved performance, Jack will receive a new position that will provide him a higher level of acceptance and respect within ABC Inc; however, the position does not include a pay raise. In spite of Rochelle's offer Jack's performance does not improve.

Using Vroom's VIE theory discuss why Jack's performance did not improve. In addition, discuss other offers of motivation that could be used to motivate Jack?

Explanation / Answer

Victor Vroom's expectancy theory functions on the principle that an empolyee in an organization looks for maximum gain and minimum pain. The expectancy theory lays emphasis on, the efforts that an employee puts in with the expectation of receiving a reward which in turn personally satisfies him are direcectly proportionate to each other. Jack has been working for 4 years, he put in efforts in his performance with the expectation of getting promoted which he assumed would mean increase in pay. Jack has been told by his manager that he'll get promoted if his performance improves, this does not entice or motivate Jack because there is no raise in his pay. Improving his performance would get him rewarded, however, there is no personal satisfaction.

Vroom expectancy theory encompasses 3 important components;

Effort-performance relationship----performance-reward relationship---reward-personal goals relationship.

All the three component need to be met in order to motivate an employee.

If Jack gets told by Rochelle, his manager that if he improves his performance, he'll get promoted and his pay would increase. Jack is ought to improve his performance as the above criteria would be met. Putting in efforts to improve his performance, jack would get rewarded in the form of a promotion which in return would satisfy him personally because he would feel like it's worth putting in the effort as he is getting paid more for the increased efforts.
